# The future of work: the human skills that matter most

## What happens when machines can do most of your job?

The future of work is not a race against the machine. It is a journey back to what makes us human.

When AI takes over the routine work (the emails, the first drafts, the number crunching, the planning), something fundamental shifts. What remains becomes more valuable. Attention becomes scarce. Judgement becomes precious. Being able to live with ambiguity, sensing the mood in a room, or making a decision that has no clear algorithm behind it: these become the new hard skills.

We have optimised everything for efficiency for decades. Now efficiency is becoming cheap. The question is no longer "how do I do more?" The question is "what is actually worth doing?"

## What is cognitive agility?

Cognitive agility is the uniquely human ability to adjust your thinking and your emotional and social approach, so you can navigate messy, unpredictable situations. It is not a single skill, it is a meta-capacity. The ability to break patterns, look at problems differently and make decisions where data and a deep human awareness come together.

I have identified five capacities that together form the core of cognitive agility: flexible thinking, emotional intelligence, collaborative intelligence, intuition and innovation. Together they form the CAF, the Cognitive Agility Framework. You can see them, you can train them, and they are becoming increasingly valuable now that AI is taking over the predictable work.

> These five capacities are not new. But their strategic importance has never been greater. If machines can handle the "what", humans must take ownership of the "why" and the "how".

## What is "The Drift"?

This is the part of the AI conversation that gets too little attention.

When you outsource cognitive work to AI (the research, the writing, the analysis, the decision support), something subtle starts to happen. The muscles you do not use start to waste away. Not spectacularly, not overnight. But steadily.

> **The Drift.** You no longer read the full report, because the summary is good enough. You no longer form your own opinion before checking what AI suggests. You no longer do the slow, sometimes boring work of really thinking something through, because there is a faster way. And one day you notice that the judgement you are supposed to bring to the table has become weak.

I call this The Drift in *Finally, Superpowers!*. It is not a technology problem. It is a problem of human attention. The solution is not to stop using AI. The solution is to consciously choose which thinking work you keep for yourself: the work that sharpens your judgement, not just the work that feels productive.

## What is human compute?

In the compute economy, machine cycles are abundant. Computing power becomes cheaper every year. But there is one form of computing power that remains scarce: human attention, human care, human judgement.

Attention, care and judgement are not soft skills. They are the scarce resources in a world of abundance.

## What does this mean for leaders?

If you lead a team today, you face pressure on three fronts at once.

### Expectations

If one person with AI can do what an entire team used to do, everyone's expectations about output change. But the working day does not get shorter. The workload simply gets bigger. Leaders need to be honest about this, instead of pretending it is pure productivity gain.

### Visibility

Work becomes harder to see. If someone in your team builds a workflow that automates half of their role, does that person become more valuable or less visible? The old metrics (logged hours, sent emails, attended meetings) no longer measure what matters.

### Identity

For many leaders, expertise *was* authority. "I know how to do this" was the source of credibility. But if AI knows it too, the value of a leader shifts from knowing to making sense, from answers to better questions.

> The organisations that handle this well will not be the ones that adopt AI the fastest. They will be the organisations that renegotiate what "value" looks like: with honesty, with care and with an eye on the long term.

## Being Replaced

I explore these ideas thoroughly in *Being Replaced: The Five Human Skills AI Can't Automate*. Not just another AI hype book, but a sober look at what makes humans irreplaceable, based on neuroscience and tested in real organisations.

## Frequently asked questions

**Which skills can AI not automate?**

- Five human capacities remain difficult to automate: flexible thinking, emotional intelligence, collaborative intelligence, intuition and innovation. Together they form the Cognitive Agility Framework from the book Being Replaced. The more routine work AI takes over, the more these skills make the difference.

**What is The Drift?**

- The Drift is the slow loss of judgement when you outsource too much thinking work to AI. You no longer read the report, you no longer form your own opinion before consulting AI. The solution is not to stop using AI, but to consciously choose which thinking work you continue to do yourself.

**What is human compute?**

- Human compute is human attention, care and judgement, seen as computing power. Machine power becomes cheaper and more abundant every year. Human attention remains scarce, and therefore becomes even more valuable in a world full of AI.

**What does AI mean for leaders?**

- Leaders face pressure on expectations, visibility and identity all at once. If AI also knows how to do something, the value of a leader shifts from knowing to making sense, and from answers to asking better questions.
